THE IMPACT OF WORK ENVIRONMENT ON EMPLOYEE PRODUCTIVITY: THE MEDIATING ROLE OF MOTIVATION AND MODERATING ROLE OF WORK EXPERIENCE IN AFGHANISTAN

Abstract

This research studies the impact of the work environment on Employee Productivity, considering motivation as a mediating factor and work experience as a moderating factor, within Afghanistan's educational sector. Using a quantitative survey and questionnaire research design, data were collected from university employees and teachers in Kabul. This study confirms earlier research by revealing a strong and positive association between Job Satisfaction and Employee Productivity. Task Variety showed a potential negative impact, while Organizational Culture had a positive and statistically significant influence. Autonomy and Workload Balance had limited and non-significant effects. Motivation had no statistically significant influence, according to the mediation study. Also, Moderation analysis did not find evidence of Work Experience playing a significant role. The research highlights the importance of promoting job satisfaction and positive organizational culture for enhancing Employee Productivity in this context. The study recommends that educational institutions in Afghanistan prioritize efforts to enhance job satisfaction and foster a positive organizational culture to optimize Employee Productivity. Further research should explore additional factors and potential interventions to comprehensively address productivity concerns in this unique context. While this research provides valuable insights, it also acknowledges the need for further exploration. Future research endeavors should delve into additional factors that may impact Employee Productivity within the unique context of Afghanistan's educational sector. Additionally, interventions and strategies to comprehensively address productivity concerns warrant further investigation, ensuring a holistic and tailored approach to enhancing workplace effectiveness in this specific setting.
